手术室护士长变革型领导与护士工作家庭冲突的相关性分析

摘要

目的 调查手术室护士长变革型领导行为与护士工作家庭冲突的现状,并分析两者的关系.方法 于2016年9—10月采用方便抽样的方法,选取北京市2家三级甲等医院以及2家二级甲等医院的202名手术室护士为研究对象,采用一般资料调查表、变革型领导量表、工作家庭冲突量表进行问卷调查.手术室护士长变革型领导行为与护士工作家庭冲突的相关性采用Pearson相关分析,采用分层回归方法分析手术室护士工作家庭冲突的影响因素.结果 手术室护士长变革型领导行为量表总均分为(4.37±0.44)分,护士工作家庭冲突总均分为(3.13±0.47)分;手术室护士长变革型领导行为各维度得分与护士工作家庭冲突各维度得分呈负相关(r=-0.512~-0.671,P<0.05).分层回归分析显示,每月夜班数和手术室护士长变革型领导行为是护士工作家庭冲突的影响因素(P<0.05).结论 手术室护士长的变革型领导行为可影响护士的工作家庭冲突,护士长应重视培养变革型领导的领袖特质,从而有效缓解护士的工作家庭冲突.%Objective To investigate the situation of the conflict between work and family in nurses and the transformational leadership behavior of the head nurses in operating room,and to analyze the correlation between them. Methods From September to October 2016,a total of 202 operating room nurses from 2 ClassⅢ Grade A hospitals and 2 ClassⅡ Grade A hospitals in Beijing were selected by convenience sampling method. All the research objects were investigated with a general information questionnaire,transformational leadership scale and multidimensional measure of work-family conflict. The Pearson correlation analysis was adopted to analyze the correlation between nurses′ work-family conflict and the transformational leadership behavior of head nurses in operating room,and the stratified regression method was applied to analyze the influencing factors of work-family conflicts of operating room nurses. Results The total score of the transformational leadership scale for operating room head nurses was (4.37±0.44),and the total score of the nurses′ work-family conflict was (3.13±0.47). The score of each dimension in the transformational leadership scale was negatively correlated to the score of each dimension of nurses′ work-family conflict (r=-0.512--0.671, P< 0.05). The stratified regression showed that the number of monthly night shifts and the transformational leadership of head nurses were the factors influencing nurses′ work-family conflict in operating room (P<0.05). Conclusions The transformational leadership behavior of the head nurses in operating room can affect the nurses′ work-family conflict. The head nurses are suggested to pay attention to cultivate the leadership characteristic of the transformational leadership,so as to effectively alleviate the nurses′ work-family conflict.
