某市市属公立医院职工工作满意度影响因素分析——基于结构方程模型

         

摘要

ObjectiveTo Find out the factors affecting the satisfaction of hospital staff and put forward countermeasures.MethodsA multi-stage sampling method was adopted to inquiry the job satisfaction of employees by the questionnaire survey, then the factors influencing satisfaction were analyzed by structural analysis model.ResultsAmong the three ways with statistical significance, hospital management had the greatest impact on job satisfaction (β=0.626, P<0.01).Among them, consistency between training and needs was the most important factor, followed by work and life status (β=0.554, P<0.01).Attitudes towards managers had a negative impact on job satisfaction.The noise was the smallest (β=0.361, P<0.01), and the relationship with leadership was the most important factor.ConclusionEmployees who are conscientious and responsible for their positions should be kept for a long time, and hospitals should provide training and learning opportunities for employees according to their own needs.Leaders and managers should not only have strong comprehensive abilities, but also maintain a harmonious relationship with their subordinates in work and life.Starting from these aspects, hospital staff satisfaction can be improved.%目的 找出影响医院职工满意度的因素并提出对策.方法 采用多阶段随机抽样调查某市市属6家公立医院在岗职工工作满意度情况,利用结构方程模型分析影响满意度的各要素.结果 有统计学意义的三条途径中,对工作满意度影响最大的是医院管理(β=0.626,P<0.01),其中培训与需要一致性是最主要影响因素,工作与生活状态对职工工作满意度影响效应次之(β=0.554,P<0.01),管理者的态度对工作满意度影响最小(β=0.361,P<0.01),其中与领导关系是最主要的影响因素.结论 医院应根据职工自身需要提供培训学习的机会,领导和管理者不仅要具备较强的综合能力,而且应在工作与生活中与下属保持融洽的关系,从这几个方面入手,可提高医院职工满意度.
