基于层级划分的护士长绩效考核体系的构建

         

摘要

[目的]构建一套科学、客观、实用的基于层级划分体系的护士长绩效考核体系.[方法]在绩效三维结构理论的指导下,采用半结构式访谈法和德尔菲(Delphi)法,确定护士长考核指标及考核方法,专家评分定量分析各指标权重.[结果]经过两轮专家咨询后,构建了10项指标的A档考核表、8项指标的B档考核表,以及3项一级指标、9项二级指标和32项三级指标的C档考核表,作为基于层级划分的护士长绩效考核体系,根据考核表得分将护士长划分为3级4等.[结论]基于层级划分的绩效考核体系不仅科学和量化地反映了护士长在日常工作方面的表现,更反映了护士长在带领团队发展和专科发展方面的贡献,可作为护士长层级晋升或降级、岗位续聘、年度评优和薪酬的主要依据.%Objective:To construct a scientific,objective and practical for the head nurse performance appraisal system based on hierar-chical system.Methods:Under the guide of 3-Dimensioned Performance Assessment and Appraisal System,the assessment indica-tors and assessment method for head nurses were determined by semi-structured interview and Delphi method.All indexes weight was determined by expert evaluation quantitative analysis.Results:After two rounds of expert consultation,the assessment A(inclu-ding 10 indicators),assessment B(including 8 indicators)and assessment C(including 3 primary indicators,9 secondary indicators, and 32 third level indicators)were determined and were taken as the performance appraisal system based on hierarchy.According to this system,the head nurses could be divided into three levels and four grades.Conclusions:The head nurse performance appraisal sys-tem based on hierarchy not only scientifically and quantitatively reflected the head nurse's role in the daily work,but also reflected the head nurse's contribution in the team development and the development of the specialized subject.It can be used as the main basis of head nurse's promotion or demotion,job renewal,annual assessment and compensation.
