Perceived Breach and Two Forms of Voice during Organizational Change: The Mediating Role of Violation and Organizational Trust

Using a sample of managers and employees from telecommunications industry in China who were going through a large-scale organizational change, this study investigated the relationships between perceived breach and considerate voice, between perceived breach and aggressive voice, and whether these relationships were mediated by violation and organizational trust. The empirical results indicated that considerate voice and aggressive voice were discriminant concepts. Perceived breach was negatively related to considerate voice and positively related to aggressive voice. The effects of perceived breach on considerate voice and aggressive voice were mediated by violation and organizational trust. Specifically, the relationship between perceived breach and organizational trust was partially mediated by violation; the relationships between violation and two types of voice were partially mediated by organizational trust.
