家族企业传承过程中的代际冲突——基于三个家族企业的案例研究

         

摘要

This study takes from the perspective of inheritance process and puts forward a flame model of the succession process in family businesses based on the distance of the successor to the core power.The intergenerational inheritance of family business is divided into three stages:Ini-tial contact phase,common management phase and core power transfer phase.Followed by the study of three family firms in Guangdong Province,we analyze and identify the different intergen-erational conflicts in the above mentioned stages,namely,the conflicts of the will of inheritance, co-management cognition and the will of delivery power.Finally,according to the different inter-generational conflicts,we put forward the corresponding conflict coping strategies respectively from the perspectives of guidance,control,rational understanding,commitment,flexibility and emotion.This paper would be very helpful to understand and solving the intergenerational con-flict in the inheritance of a family business and promoting its smooth succession.%本研究从传承过程视角、以承者相对企业核心权力的距离为标准提出"家族企业传承火焰模型",将家族企业代际传承过程划分为三个阶段:初步接触阶段、共同管理阶段及核心权力转移阶段.通过对广东省三个家族企业的案例分析,识别出传承不同阶段代际冲突的焦点:传承意愿冲突、管理认知冲突和交权意愿冲突.最后针对不同阶段的代际冲突提出了相应的冲突管理策略:从传者角度依次是引导策略、控制策略、理性认识策略;从承者角度依次是自我证明策略、柔性策略和情感承诺策略.本研究对于深入了解家族企业传承中的代际冲突,进而实现家族企业顺利传承有一定的指导意义.
