哈尔滨市4所三级甲等医院手术室护士离职意愿调查及影响因素分析

         

摘要

Objective To understand operating room (OR) nurses' turnover intention and to explore its influencing factors. Methods A total of 221 OR nurses from four Class III Grade I hospitals in Harbin were surveyed with Turnover Intention Questionnaire, Work Ability Index, McCloskey/Mueller Satisfaction Scale and a basic demographic form. Results The total average score of turnover intention of OR nurses was (2.03 ±0.60). Multivariate Logistic regression analysis turned out that length of service, welfare and status, shift arrangement and work-family balance were the independent influencing factors of turnover intention (P<0.01 or P<0.05). Conclusion The OR nurses' turnover intention is moderate and variables which is influenced by length of service, welfare and status, shift arrangement and work-family balance. More attention should be paid to the shortcomings of turnover intention in order to decrease the OR nurses' turnover intention.%目的 了解手术室护士的离职意愿并探讨其影响因素.方法 采用便利抽样的方法抽取哈尔滨市4 所三级甲等教学医院221 名手术室护士,采用离职意愿量表、护士工作满意度量表、工作能力指数法及基本情况调查表进行测量.结果 本组手术室护士离职意愿总均分为(2.03±0.60)分,多因素Logistic 逐步回归分析显示工作年限、福利待遇、排班、家庭-工作平衡是手术室护士离职意愿的独立影响因素(P<0.01 或P<0.05).结论 手术室护士的离职意愿介乎于较高和较低之间,低于文献报道的结果;工作年限、福利待遇、排班、家庭-工作平衡是影响离职意愿的因素.护理管理者应根据护士的不同特点给予积极关注,以降低护士的离职意愿.
