虚拟团队中冲突、信任、绩效之间的动态关系研究

         

摘要

以动态的观点考察虚拟团队中冲突、信任和绩效之间的交互作用,并且以实验的方法对这样的交互作用进行了检验.研究结果表明,虚拟团队中成员对绩效的感知会影响团队过程中的冲突和信任.具有高感知绩效的团队会在随后的工作中经历更低的关系冲突和拥有更高的信任,但在任务冲突上同低绩效团队差异不显著.高水平的任务冲突和低水平的关系冲突反过来会促进团队实现更高的团队绩效.信任对团队绩效不存在直接的影响,而是通过促进任务冲突的积极效应和缓解关系冲突的消极效应来影响团队绩效.%The paper explores the interaction among conflict, trust and performance with a dynamic view, and examines this interaction by an experiment.Experiment results show that the perception of performance of members in virtual teams will influence the cenflict and trust in team process.Teams with high perception of performance will experience lower relation conflict and higher trust in the following team work.But the level of task conflict is not significantly different from that of low performance teams.High level task conflict and low level relationship conflict will in turn promote virtual teams to reach higher performance.Trust does not influence team performance directly, but can promote the positive effect of task conflict and moderate the negative effect of relationship conflict.
