Bootleg innovation as a relatively covert behavior but affects organizational innovation performance is arousing the attention of certain experts and scholars ,in the advocating time of "mass innovation".In view of this,to explore the mech-anism of employee bootleg innovation will help us understand and guide this behavior better.According to 331 valid ques-tionnaires by employees,conclusions of this study are as follows: differential leadership has a positive effect on bootleg in-novation;there is a mediation effect of psychological entitlement in the action mechanism of differential leadership and bootleg innovation;cognitive conflict positively moderated the relationship between psychological entitlement and bootleg innovation, and also bootleg innovation the whole mediating mechanism.%越轨创新作为一种相对隐蔽却影响组织创新绩效的行为,在倡导万众创新的时代逐渐受到学者和管理者的重视.因此,探索员工越轨创新行为的形成机制,有助于更好地认识并引导该行为.通过对331名员工的有效问卷调查发现,领导差序式管理会诱发员工越轨创新行为,员工心理特权感在该过程中起部分中介作用;认知冲突不仅正向调节员工心理特权与员工越轨创新之间的关系,而且正向调节差序式领导—心理特权—越轨创新这一中介机制.
