基于扎根理论的知识型组织成员知识隐藏行为前因研究

         

摘要

知识型组织成员的知识隐藏行为会破坏成员心理契约,给成员合作造成障碍,最终影响组织绩效.对成员知识隐藏行为的前因进行研究,可以有效预防或减少这一现象发生.以扎根理论为主导工具进行研究得出,知识型组织成员隐藏知识的前因是成员主体(内生性因素)、知识和任务客体(调节性因素)、互动媒介(中介性因素)、组织环境(外部性因素)4个维度交互作用的结果,通过深入分析,提出防御对策.%Knowledge hiding behavior of members can destroy the psychological contract,and cause obstacles to the cooperation among the members,and ultimately affect organizational performance in knowledge organization.Research on antecedents of hidden behavior can effectively prevent the occurrence of the phenomenon.Taking grounded theory as the main tool,it draws the results of interaction four dimensions of main body (endogenous factors),knowledge and task object (regulatory factors),interactive media (intermediary factor),organizational environment (external factors) as antecedents of members' knowledge hiding behavior in knowledge-based organization,carries out the thorough analysis,and put forward the countermeasures.The research gives the inspiration and the reference on knowledge management for knowledge-based organization.
