The Effect of Leadership Style and Leader Behavior on Group Creativity under Stress

The investigation of group creativity under stress involved 54 three-man teams, half with relationship-oriented (high LPC) and half with task-oriented (low LPC) leaders. The groups were assigned to work under conditions of either low, internal or external stress. Scores for leader consideration and initiation of structure behavior were derived by content analysis of typescripts and related to group performance and LPC scores for the three stress conditions as well as for three levels of leader group atmosphere scores. Leader behaviors as rated from typescripts were uncorrelated with LPC and with group performance scores and even with corresponding scores obtained by group members' descriptions of their leader. The frequency of rated considerate leader behaviors markedly declined under experimentally induced stress conditions while stress, task and group atmosphere scores interacted in affecting rated initiation of structure behavior. The results further support findings which indicate that the leader's behavior is to a large degree situationally determined. The study suggests, therefore, that situationally determined leader behaviors should not be confused with leadership styles which are presumably characteristic of the particular leader. (Author)
