Drawing from social exchange theory and the motivation literature, I develop and test a model explaining the effects of an organization's context (i.e., human resource management practices and climate) and the nature of the relationship between coworkers on knowledge sources' knowledge sharing behaviors from the perspective of the knowledge source, their supervisor, and the knowledge recipient. Results show that a knowledge source's perception that their organization fosters teamwork and their knowledge learning orientation are positively related to the source's assessment of their knowledge sharing behavior but that knowledge sources adopt less of a knowledge learning orientation when they perceive their organization to encourage risk-taking. Instead, in a climate that fosters risk-taking knowledge sources become more concerned with others' perceptions of their competence. Furthermore, results show that as the source-recipient relationship becomes stronger the negative effect of the source's knowledge performance-prove orientation on their assessment of their knowledge sharing behavior strengthens and the positive effect of the source's knowledge performance-avoid orientation on the recipient's perception of the source's knowledge sharing behaviors weakens. The implications of the results are also discussed, as well as the limitations of the study and directions for future research.
